An employee rarely leaves suddenly. Usually there are signals before resignation: loss of involvement, emotional distance, reduced initiative and changes in communication.

Behavioral signs

The person may stop proposing ideas, avoid long-term projects, become less interested in team plans, take more private calls or suddenly update their professional profile. None of these signs proves anything alone, but together they create a pattern.

Another signal is a change in questions. The employee may ask about unused vacation, compensation documents, references, formal procedures or deadlines without an obvious reason.

Do not turn observation into suspicion

A manager should not accuse or pressure the employee. The goal is to understand whether something can still be improved. A calm one-to-one conversation is better than hidden control.

Ask about workload, interest in tasks, expectations, difficulties and career plans. Sometimes the employee is not looking for a new job; they are tired, disappointed or unsure how to discuss the problem.

What HR can do

If the person is valuable, discuss realistic retention options: role change, development, schedule, recognition, new tasks or manager support. If the decision to leave is already firm, treat the exit professionally. A respectful separation protects the employer brand.
